No reparations, no territorial concessions (besides Alsace-Lorraine), just division into reasonably sized states akin to princely states of the Holy Roman Empire, each with their own democratic government free from obligations to any central state (and thus a national army), favorable trade agreements with the allied powers and their own legal tender. Leaders are obligated to visit war memorials of both sides once a year. The philosophy being to cripple Germany militarily without punishing civilians.

Only after 30 (thirty) years can they have a referendum whether to reunify Germany, until then their independence is guaranteed by the allied powers. Naturally some states will vote to join Poland, unless the other German states are nice to them.

Would it work?

Posen wouldn't work as an independent state, it should either be left as part of Prussia or given to Poland. Also Franconia could be made its own state. I also think the Hanseatic idea wouldn't work, it would make more sense to either have that region divided into Holstein and Mecklenburg, or merge it with Hanover into a greater Lower Saxon state. And some of the borders are pretty shitty but I guess you can't do much better with such a bad base map.
